How Organizational AI Adoption and Employee AI Skills Fit to Affect Organizational Performance

Abstract
This study investigates how organizational AI adoption and employee AI skills interplay to affect organizational performance. Based on data from 236 firms, polynomial regression and response surface analysis demonstrate the congruence and incongruence effects of organizational AI adoption and employee AI skills on organizational performance. Specifically, organizational performance was higher when organizational AI adoption and employee AI skills were both higher and congruent, while performance was more complex when incongruent. In addition, we hypothesized and found that employee-AI collaboration mediated the relationship between the congruence of organizational AI adoption and employee AI skills and organizational performance and that AI trust moderated this mediated relationship. This research extends person-organization fit theory to the AI era, providing practical guidelines on how organizations can leverage AI to enhance performance.
