AI and Job Crafting: Transforming Task, Relational, and Cognitive Boundaries of IT Professionals

Abstract
IT professionals’ use of artificial intelligence (AI) in workflows is transforming how they redefine their roles and responsibilities, a process known as job crafting. This study examines AI’s influence on job crafting across task, relational, and cognitive dimensions. It focuses on AI coding chatbots that improve efficiency through intelligent code suggestions. The findings reveal a nuanced impact: AI use positively influences task crafting, enabling professionals to expand their toolkits and align tasks with personal strengths and goals. However, the effect on relational crafting was not significant; AI tools might primarily enhance individual productivity rather than fostering collaboration. Unexpectedly, AI use negatively influences cognitive crafting. A possible reason could be that it potentially reduces higher-order thinking and strategic problem-solving. This could limit opportunities to find meaning in work. The findings underscore how technology reshapes professional roles, highlighting the need for organizations to integrate AI thoughtfully while fostering collaboration and engagement through complementary strategies.
