AI-Assisted HR Practices and Implications for Diversity, Equity, and Inclusion: A Systematic Review

Abstract
The adoption of artificial intelligence (AI) in human resource (HR) practices transforms organizational processes and offers opportunities for efficiency, innovation and decision-making. This review aims to understand how various AI-assisted HR practices influence diversity, equity, and inclusion (DEI) processes and outcomes within organizations. We conducted a systematic review of 35 articles and applied Actor-Network Theory (ANT) to explore the dynamic interactions between human and non-human actors in AI-assisted HR practices. The findings show that AI applications in HR practices act as a double-edged sword, leading to positive and negative DEI and workplace outcomes. ANT highlights how actors’ roles shift between active and passive in shaping the impact of AI on DEI. We illustrate the interplay between key actors, AI-assisted HR practices and DEI outcomes and present important implications for further development of theory and practice.
