Abstract

Artificial intelligence (AI) is reshaping human resource management by enhancing employee engagement through predictive analytics, sentiment analysis, and personalized interventions. This paper examines AI's mechanisms for fostering motivation, reducing turnover, and boosting productivity in modern workplaces. Drawing from recent studies, it proposes a framework for AI integration while addressing ethical challenges like bias and privacy. The rapid evolution of Artificial Intelligence (AI) has catalyzed a paradigm shift in Human Resource Management (HRM), transitioning the function from an administrative cost center to a strategic driver of human capital. This paper investigates the transformative role of AI in enhancing employee engagement through the deployment of predictive analytics, sentiment analysis, and hyper-personalized interventions. As organizations grapple with increasing volatility and the "war for talent," AI offers a sophisticated toolkit to move beyond traditional, reactive management styles toward a proactive, data-driven culture that prioritizes the employee experience. The research identifies three core mechanisms through which AI reshapes the workplace. First, predictive analytics empowers HR practitioners to forecast critical workforce trends, such as attrition risks and future skill gaps, by identifying subtle patterns within historical and behavioral data. Second, Natural Language Processing (NLP) and sentiment analysis provide a real-time "pulse" of organizational health, allowing leaders to detect signs of burnout or declining morale long before they manifest in turnover rates. Third, personalized interventions—ranging from AI-driven career pathing to tailored wellness recommendations—address the unique needs of a diverse workforce, thereby fostering a deeper sense of belonging and individual purpose. Beyond retention, this study examines how AI integration directly correlates with heightened productivity and intrinsic motivation. By automating repetitive tasks and providing instantaneous feedback loops through AI-powered coaching interfaces, technology enables employees to engage in higher-order, creative work. This shift not only optimizes operational efficiency but also aligns with psychological theories of motivation by emphasizing autonomy and mastery. To guide organizations through this transition, the paper proposes a comprehensive Integration Framework. This framework emphasizes a "human-in-the-loop" philosophy, ensuring that AI serves as a decision-support system rather than a replacement for human empathy and intuition. It highlights the necessity of a robust data infrastructure and a culture of transparency to ensure technological adoption is met with employee trust rather than skepticism. However, the integration of AI is not without significant ethical dilemmas.
